ABSTRACT

Abstract This study examined the mediating role of perceived job characteristics in the relationship between core self-evaluations (CSES) and job satisfaction. Data were collected from two independent samples of highly skilled workers in Argentina (190 scholars and 116 managers). The results from the structural equation modeling analysis revealed that perceived job characteristics partly mediated the relationship between CSES and job satisfaction in both samples (32% in sample 1 and 65% in sample 2), suggesting that those individuals with higher CSES tended to perceive their jobs as more resourceful (i.e., more rewarding, secure, and supportive), which increased their levels of job satisfaction. These findings were consistent with those reported in North-American and European organizational settings, which provided further support to the universality and cross-cultural generalizability of the CSE construct.


Resumen El estudio analizó el rol mediador que cumplen las características percibidas del trabajo en la relación entre las auto-evaluaciones esenciales (CSES) y la satisfacción laboral. Se recopilaron datos a partir de dos muestras independientes de trabajadores argentinos altamente calificados (190 académicos y 116 gerentes). Los resultados del análisis de ecuaciones estructurales reveló que las características percibidas del empleo mediaron parcialmente la relación entre las CSES y la satisfacción laboral en ambas muestras (32% en la muestra 1 y 65% en la muestra 2), lo cual sugiere que las personas con CSES más altas tienden a percibir sus empleos como más beneficiosos (es decir, más gratificantes, seguros y contenedores). Esto aumentó sus niveles de satisfacción laboral. Los resultados concuerdan con aquellos reportados en entornos organizacionales norteamericanos y europeos, lo que sustenta aún más la universalidad y la posibilidad de generalización transcultural del constructo CSE.


Resumo O estudo analisou o papel mediador das características percebidas do emprego na relação entre a core self-evaluations (CSES) e satisfação no trabalho. Os dados foram coletados de duas amostras independentes de trabalhadores argentinos altamente qualificados (190 acadêmicos e 116 gerentes). Os resultados da análise a partir da equação estrutural revelaram que as características de percepção do emprego mediaram parcialmente a relação entre as CSES e a satisfação no trabalho em ambas as amostras (32% na amostra 1 e 65% na amostra 2), sugerindo que pessoas com CSES mais altas tendem a perceber seus empregos como mais beneficiosos (isto é, mais gratificantes, seguros e solidários). O que aumentou seu nível de satisfação no trabalho. Os resultados concordam com os relatados em entornos organizacionais norte-americanos e europeus, o que apoia ainda mais a universalidade e a possibilidade de generalização transcultural do construto CSE.

Abstract The aim of this study was twofold: to analyze the possible relationships between employees' personality (as measured by core self-evaluations or CSE) and their feelings of work-family enrichment (WFE); and to examine whether distributive justice perceptions act as a mediator in such relationships. A cross-sectional survey was conducted to collect data from 386 employees in public and private organizations located in Argentina. Structural equation modelling was used to examine two integrative models that combined CSE, distributive justice, and WFE. Results reveal a good fit of the full mediation model (S-Bx2 = 3.18, GFI= .99, CFI= .99, RMSEA= .03), in which distributive justice perceptions fully mediated the relations between CSE and WFE (y = .13, IC= [-.03; .27]) and between CSE and FEW (y = .09, IC= [-.08; .25]). Findings are discussed in the light of its theoretical and practical implications. The study provides valuable information for organizational authorities and HR managers to focus their efforts on both the development of CSE traits and the creation of fair and equitable work environments.


Resumen El objetivo de este estudio fue doble: analizar las relaciones entre la personalidad de los empleados (operacionalizada como núcleo de autoevaluaciones, NAE) y el enriquecimiento trabajo-familia (ETF); y examinar si las percepciones de justicia distributiva desempeñan un rol mediador en tales relaciones. Se realizó una verificación empírica de corte transversal sobre 386 empleados de organizaciones públicas y privadas localizadas en Argentina. Análisis de ecuaciones estructurales indicaros un adecuado ajuste para un modelo de mediación total (S-Bx2 = 3.18, GFI= .99, CFI = .99, RMSEA= .03), en el que las percepciones de justicia distributiva median las relaciones del NAE con ETF (y = .13, IC= [-.03; .27]) y con EFT (y = .09, IC= [-.08; .25]). Se discuten los resultados a la luz de sus implicaciones prácticas. Este estudio proporciona información valiosa para que directivos organizacionales y gerentes de recursos humanos focalicen sus esfuerzos tanto en el desarrollo de los rasgos del NAE, como en la creación de ambientes de trabajo justos.

ABSTRACT

Foi objetivo da presente pesquisa buscar evidências de validade e fidedignidade da Escala de Avaliações Autorreferentes em amostras brasileiras. Participaram do estudo 393 trabalhadores de ambos os sexos, que responderam à Escala de Avaliações Autorreferentes, a uma Escala de Exaustão Emocional e a uma Escala de Satisfação no Trabalho. Os resultados da análise fatorial evidenciaram que a Escala de Avaliações Autorreferentes apresentou estrutura unifatorial, além de índice satisfatório de consistência interna. Outrossim, as correlações entre as três escalas adotadas no estudo demonstraram a existência de correlações positivas significativas das avaliações autorreferentes com a satisfação no trabalho e, correlações negativas e significativas, com a exaustão emocional. Tais resultados permitiram concluir que a Escala de Avaliações Autorreferentes apresentou índices psicométricos que recomendam seu uso em situações de diagnóstico e pesquisas futuras, no contexto das organizações de trabalho.


The present research aimed to find validity and reliability evidences of the Core Self-Evaluations Scale in Brazilian samples. The participants were 393 employees from both genders, which answered to the Core Self-Evaluation Scale, to an Emotional Exhaustion Scale and to a Job Satisfaction Scale. Factor analysis results showed that the Core Self-Evaluations Scale presented a one-dimensional structure, as well as an adequate internal consistency. Otherwise, the correlations between the three scales usedin the study revealed that positive and significant correlations between core self-evaluations and job satisfaction and negativeand significant correlations between core self-evaluations and emotional exhaustion were obtained. It was concluded that the Core Self-Evaluation Scale has good psychometric properties and can be used in situations of diagnostics and research in the organizational context.


El propósito de esta investigación fue encontrar pruebas de validez y fiabilidad de la Escala de Evaluaciones Auto-referentes en muestras brasileñas. Participaron del estudio 393 trabajadores de los dos sexos. Ellos respondieron a la Escala de Evaluaciones Auto-referentes, la Escala de Satisfacción con el Trabajo y la Escala de Agotamiento Emocional. Los resultados del análisis factorial demostraron que la Escalade Evaluaciones Auto-referentes es unifactorial y tiene un índice satisfactorio de consistencia interna. Además, las correlaciones entrelas tres escalas utilizadas en el estudio demostraron la existencia de correlaciones positivas y significativas entre las evaluaciones autoreferentesy la satisfacción en el trabajo y de correlaciones negativas y significativas entre las evaluaciones auto-referentes y el agotamiento emocional. Los resultados apoyan la conclusión de que la Escala de Evaluaciones Auto-referentes mostró buenos índices psicométricosy puede ser utilizada para el diagnóstico y la investigación en contextos organizacionales.

ABSTRACT

ObjectiveTo explore the relationship between the core self-evaluations,copying style and learning engagement of college students.Methods 250 college students were asked to complete the core self-evaluations scale,copying style scale and learning engagement scale.ResultsBivariate correlations results indicated that there was significantly positive correlation between the core self-evaluations,copying style and learning engagement in college students( r=0.179 ~ 0.586,P< 0.05 ) ; core self-evaluations affected motivation indirectly by the copying style; core self-evaluations had a direct influence on vigor and absorption; core self-evaluations had a indirect influence on vigor and absorption.ConclusionCopying style was a full mediator of the relationship of the core self-evaluations and motivation,but copying style partially mediated the relationship of the core self-evaluations and vigor and absorption.
