ABSTRACT

Objective The present study aimed to examine the path relationship and mechanism of action of psychologi-cal capital between organization support and work engagement among medical workers,and then to propose management meas-ures about promoting work engagement of medical workers for hospitals. Methods 800 medical workers from Guangxi and Chongqing were randomly investigated with questionnaires including scales of psychological capital, organization support and work engagement. And the researcher did data analysis by SPSS 19. 0 and AMOS 17. 0. Results Pearson analysis showed that they were all significant positive correlations between organization support and psychological capital(r=0. 46,P<0. 01),organ-ization support and work engagement(r=0. 63,P<0. 01),psychological capital and work engagement(r=0. 60,P<0. 01). Path analysis showed that medical workers' psychological capital predicted their work engagement (β=0. 61,P<0. 01),and or-ganization support predicted their psychological capital(β=0. 19,P<0. 01) and work engagement (β=0. 30,P<0. 01) . Mean-while,organization support had indirect effect on work engagement through psychological capital among medical workers,and the indirect effect was 0. 12,accounting for 27. 87% of the total effect. Conclusion For medical workers,organization support had a direct effect on work engagement,and a indirect effect on work engagement through psychological capital. Therefore,en-hancing work engagement of medical workers not only need to increase organizations' support such as hospitals,but also pay more attention to develop medical workers' psychological capital.

ABSTRACT

Objective To investigate the retention level and its influencing factors for male nurses,and explore effective strategies to increase retention level of male nurses.Methods A sample of 610 male nurses from many hospitals in Tianjin were investigated with the self-designed demographic questionnaire,Retention Scale and Perceived Organization Support.The results underwent analysis.Results Male nurses' retention score was (20.71±4.00) points.Single factor analysis found that marriage,age,number of children,time engaged in nursing work,the working years in present position,the purpose of the work had statistically significant influence on retention scores of the male nurses.Multiple linear regression analysis showed that marriage,professional and technical titles,the purpose of work,work support and value identification were the predictive effect on the degree of the retention.Conclusions The retention of male nurses in Tianjin was in the medium level.Hospitals and all relevant departments should take effective measures,improve the professional sense of worth of the male nurses and job satisfaction,in order to enhance the man nurses' retention rate,promote the sustainable development of the nursing team construction.
