ABSTRACT

Research on power often treats the recipients of powerholders' decisions (i.e., subordinates) as an undifferentiated group, overlooking how their responses to powerholders' decisions might vary and how those responses might affect powerholders' later decisions. In this article, we examine the role of lone dissenting subordinates (individuals whose feedback differs from that expressed by other group members) in shaping powerholders' allocation decisions, and explore the consequences those subordinates face for their dissent. In 3 experimental studies, we show that even as a lone voice, the feedback of a dissenting subordinate influences powerholders' decisions. Powerholders make more self-interested allocations when a lone subordinate provides consistently positive feedback, even when others provide mostly negative feedback. However, powerholders regulate their allocations when a lone subordinate provides candid feedback that points out the self-interested nature of their allocations, even when others provide consistently positive feedback. We further show that lone dissenting subordinates' influence is stronger when they share a salient group membership with the powerholder (e.g., their school or political affiliation). Finally, we find that powerholders reward lone subordinates who provide them with positive feedback, but only punish lone candid subordinates if they do not share a salient group membership with them. Overall, our results suggest that subordinates who risk putting their head above the parapet can improve outcomes for their group members, and can avoid being punished for doing so, as long as they share a salient group membership with the powerholder. ABSTRACT

The outcome of the 2016 U.S. Presidential election was a big surprise to many, as the majority of polls had predicted the opposite outcome. In this two-stage cross-sectional study, we focus on how Democrats and Republicans reacted to this electoral surprise and how these reactions might have influenced the way they allocated resources to each other in small groups. We find that, before the election, Republicans showed greater in-group favoritism than Democrats, who treated others equally, regardless of their political affiliation. We then show that Democrats experienced the election outcome as an ego shock and, in the week following the election, reported significantly higher levels of negative emotions and lower levels of self-esteem than Republicans. These reactions then predicted how individuals' decided to allocate resources to others: after the election, Republicans no longer showed in-group favoritism, while Democrats showed out-group derogation. We find these decisions when the tables were turned can be partially explained by differences in participants' state self-esteem.

ABSTRACT

How do individuals form fairness perceptions? This question has been central to the fairness literature since its inception, sparking a plethora of theories and a burgeoning volume of research. To date, the answer to this question has been predicated on the assumption that fairness perceptions are subjective (i.e., "in the eye of the beholder"). This assumption is shared with motivated cognition approaches, which highlight the subjective nature of perceptions and the importance of viewing individuals arriving at those perceptions as active and motivated processors of information. Further, the motivated cognition literature has other key insights that have been less explicitly paralleled in the fairness literature, including how different goals (e.g., accuracy, directional) can influence how individuals process information and arrive at their perceptions. In this integrative conceptual review, we demonstrate how interpreting extant theory and research related to the formation of fairness perceptions through the lens of motivated cognition can deepen our understanding of fairness, including how individuals' goals and motivations can influence their subjective perceptions of fairness. We show how this approach can provide integration as well as generate new insights into fairness processes. We conclude by highlighting the implications that applying a motivated cognition perspective can have for the fairness literature and by providing a research agenda to guide the literature moving forward. ABSTRACT

Subordinates are often seen as impotent, able to react to but not affect how powerholders treat them. Instead, we conceptualize subordinate feedback as an important trigger of powerholders' behavioral self-regulation and explore subordinates' reciprocal influence on how powerholders allocate resources to them over time. In 2 experiments using a multiparty, multiround dictator game paradigm, we found that when subordinates provided candid feedback about whether they found prior allocations to be fair or unfair, powerholders regulated how self-interested their allocations were over time. However, when subordinates provided compliant feedback about powerholders' prior allocation decisions (offered consistently positive feedback, regardless of the powerholders' prior allocation), those powerholders made increasingly self-interested allocations over time. In addition, we showed that guilt partially mediates this relationship: powerholders feel more guilty after receiving negative feedback about an allocation, subsequently leading to a less self-interested allocation, whereas they feel less guilty after receiving positive feedback about an allocation, subsequently taking more for themselves. Our findings integrate the literature on upward feedback with theory about moral self-regulation to support the idea that subordinates are an important source of influence over those who hold power over them.

ABSTRACT

Recent research on the dynamics of moral behavior has documented two contrasting phenomena-moral consistency and moral balancing. Moral balancing refers to the phenomenon whereby behaving ethically or unethically decreases the likelihood of engaging in the same type of behavior again later. Moral consistency describes the opposite pattern-engaging in ethical or unethical behavior increases the likelihood of engaging in the same type of behavior later on. The three studies reported here supported the hypothesis that individuals' ethical mind-set (i.e., outcome-based vs. rule-based) moderates the impact of an initial ethical or unethical act on the likelihood of behaving ethically on a subsequent occasion. More specifically, an outcome-based mind-set facilitated moral balancing, and a rule-based mind-set facilitated moral consistency.

ABSTRACT

The authors argue that over time the difference between team members' perception of the organizational support received by the team (or team climate for organizational support) and their manager's perception of the organizational support received by the team has an effect on important outcomes and emergent states, such as team performance and team positive and negative affect above and beyond the main effects of climate perceptions themselves. With a longitudinal sample of 179 teams at Time 1 and 154 teams at Time 2, the authors tested their predictions using a combined polynomial regression and response surface analyses approach. The results supported the authors' predictions. When team managers and team members' perceptions of organizational support were high and in agreement, outcomes were maximized. When team managers and team members disagreed, team negative affect increased and team performance and team positive affect decreased. The negative effects of disagreement were most amplified when managers perceived that the team received higher levels of support than did the team itself.
