ABSTRACT

This study investigates the role of sensory processing sensitivity (SPS) as a predictor of employees' proactive work behavior. SPS is a multidimensional concept that depicts differences in people's sensory awareness, processing, and reactivity to internal and external influences. Based on research on SPS as grounded in a heightened sensitivity of the behavioral inhibition and activation systems, it was argued that the relationships with task proactivity and personal initiative as indicators of proactive work behavior differ for the three SPS dimensions. Furthermore, based on the person-environment fit perspective, SPS was assumed to moderate the relationship between employees' job complexity and proactivity. The hypotheses were tested in two two-wave studies (N = 215 and N = 126). Across both studies, ease of excitation (EOE; i.e., the tendency to be easily overwhelmed by changes) was unrelated to proactivity. Low sensory threshold (LST; i.e., unpleasant arousal from external stimuli) was negatively related to personal initiative, only in Study 2, but it did not predict task proactivity. Meanwhile, aesthetic sensitivity (i.e., AES; awareness of and openness to positive stimuli) was positively related to proactivity, but in Study 2, this relationship could only be established for personal initiative. Moreover, job complexity was positively related to proactivity for those employees high but not for those low in AES. EOE and LST did not act as moderators. This study offers evidence of positive behavioral implications among highly sensitive persons when dealing with job complexity. Overall, the study presents an interesting point of departure for the role of SPS in employee proactivity that calls for more research.

ABSTRACT

Although work events can be regarded as pivotal elements of organizational life, only a few studies have examined how positive and negative events relate to and combine to affect work engagement over time. Theory suggests that, to better understand how current events affect work engagement (WE), we have to account for recent events that have preceded these current events. We present competing theoretical views on how recent and current work events may affect employees (e.g., getting used to a high frequency of negative events or becoming more sensitive to negative events). Although the occurrence of events implies discrete changes in the experience of work, prior research has not considered whether work events actually accumulate to sustained mid-term changes in WE. To address these gaps in the literature, we conducted a week-level longitudinal study across a period of 15 consecutive weeks among 135 employees, which yielded 849 weekly observations. While positive events were associated with higher levels of WE within the same week, negative events were not. Our results support neither satiation nor sensitization processes. However, a high frequency of negative events in the preceding week amplified the beneficial effects of positive events on WE in the current week. Growth curve analyses show that the benefits of positive events accumulate to sustain high levels of WE. WE dissipates in the absence of a continuous experience of positive events. Our study adds a temporal component by highlighting that positive events affect work engagement, particularly in light of recent negative events. Our study informs research that has taken a feature-oriented perspective on the dynamic interplay of job demands and resources.

ABSTRACT

Unfinished work tasks have been identified as a significant job-related stressor in recent occupational stress research. Extending this research, we examine how and when not finishing one's tasks by the end of the work week affects work-related rumination at the weekend. Drawing on control theory, we examined competence need satisfaction as a mediating mechanism that links unfinished tasks at the end of the work week to work-related rumination at the weekend. Furthermore, we scrutinized whether proactive work behavior within the work week may neutralize the detrimental effects of unfinished tasks on competence need satisfaction and rumination. Using diary methodology, we collected weekly observations from 58 employees at the beginning and at the end of the work week over a period of 12 consecutive weeks, yielding 377 matched observations. Multilevel modeling analyses provided evidence for the assumed indirect effect at the intraindividual level. Higher levels of unfinished tasks were associated with lower levels of competence need satisfaction during the weekend. Competence need satisfaction, in turn, was negatively related to work-related rumination. Proactive work behavior attenuated the detrimental effects of unfinished tasks on competence need satisfaction and rumination at the weekend. These results imply that proactive work behavior facilitates switching off mentally during the weekend as it may restore competence need satisfaction in the face of unfinished tasks. ABSTRACT

This study aims to investigate the role of daily vitality as an energy-based mechanism through which sleep quantity and quality relate to proactive behavior. In addition, we propose that daily self-efficacy forms a contingency condition in that self-efficacy facilitates the translation of vitality into proactive behavior. We conducted a 7-day diary study based on a sample of 66 employees who completed surveys 3 times daily. We used multilevel regression analyses to test the hypotheses while controlling for the 1-day lagged measures of vitality and proactivity. The results provide evidence for a model of moderated mediation. Sleep quality but not quantity predicted an increase in daily vitality. Self-efficacy moderated the relationship between vitality and daily proactivity such that this relationship was stronger when self-efficacy was reported to be high rather than low. The conditional effect mediated by vitality was significant for sleep quality but not for sleep quantity and occurred at the within-person level of analysis. These results suggest that organizations aiming to boost daily proactivity in employees can benefit from increasing employees' self-efficacy and supporting them in developing strategies to ensure sufficient vitality. One such strategy is improving sleep quality. This study extends the literature on dynamics in proactive work behavior and its well-being-related antecedents by exploring both vitality as an underlying energetic mechanism and daily self-efficacy as a boundary condition. ABSTRACT

Based on a lifespan perspective on work design, person-environment interaction and fit theories, models of successful aging at work, and role theory, we review research on the role of worker age in relationships between work characteristics and occupational well-being. We first focus on interaction effects of work characteristics and age on occupational well-being. Research has found that age can moderate associations between work characteristics and occupational well-being indicators, and that work characteristics can moderate associations between age and occupational well-being indicators. Next, we describe research showing that work characteristics can mediate associations between age and occupational well-being indicators. The relationships of age with specific work characteristics and occupational well-being indicators can be linear or non-linear. We conclude our literature review by discussing implications for future research.

ABSTRACT

This study investigates the relationship between outcome responsibility and employees' well-being in terms of emotional exhaustion. Outcome responsibility is a job demand implying that employees' decisions at work have high material and/or nonmaterial consequences. Previous research indicates that outcome responsibility can have both positive and negative effects on employee well-being. Based on the person-job fit approach we hypothesize that whether or not outcome responsibility is positively or negatively related to emotional exhaustion depends on whether employees' behavioral style fits with this job demand. We investigate the role of proactive behavior as a personal resource that fits with high responsibility. We test our hypothesis in a multisource study among 138 employee-colleague dyads. Results of hierarchical moderated regression analysis reveal that peer-rated proactive behavior moderates the relationship between outcome responsibility and emotional exhaustion, such that the relationship is negative for employees showing high and nonsignificant for employees showing low proactivity. This finding holds also when controlling for trait positive and negative affect. The current study contributes to previous research on job design, proactivity, and occupational well-being and offers practical implications in terms of selection and training of employees for jobs high in outcome responsibility.

ABSTRACT

This study investigated within-person relationships between daily problem solving demands, selection, optimization, and compensation (SOC) strategy use, job satisfaction, and fatigue at work. Based on conservation of resources theory, it was hypothesized that high SOC strategy use boosts the positive relationship between problem solving demands and job satisfaction, and buffers the positive relationship between problem solving demands and fatigue. Using a daily diary study design, data were collected from 64 administrative employees who completed a general questionnaire and two daily online questionnaires over four work days. Multilevel analyses showed that problem solving demands were positively related to fatigue, but unrelated to job satisfaction. SOC strategy use was positively related to job satisfaction, but unrelated to fatigue. A buffering effect of high SOC strategy use on the demands-fatigue relationship was found, but no booster effect on the demands-satisfaction relationship. The results suggest that high SOC strategy use is a resource that protects employees from the negative effects of high problem solving demands.

ABSTRACT

On the basis of self-regulation theories, the authors develop an affective shift model of work engagement according to which work engagement emerges from the dynamic interplay of positive and negative affect. The affective shift model posits that negative affect is positively related to work engagement if negative affect is followed by positive affect. The authors applied experience sampling methodology to test the model. Data on affective events, mood, and work engagement was collected twice a day over 9 working days among 55 software developers. In support of the affective shift model, negative mood and negative events experienced in the morning of a working day were positively related to work engagement in the afternoon if positive mood in the time interval between morning and afternoon was high. Individual differences in positive affectivity moderated within-person relationships. The authors discuss how work engagement can be fostered through affect regulation.
