ABSTRACT

In March 2020, the COVID-19 virus turned into a pandemic that hit organizations globally. This pandemic qualifies as an exogenous shock. Based on the threat-rigidity hypothesis, we hypothesize that this shock led to an increase in directive leadership behavior. We also argue that this relationship depends on the magnitude of the crisis and on well-learned responses of managers. In our empirical analysis we employ a differences-in-differences design with treatment intensity and focus on the period of the first lockdown, March until June 2020. Using a dataset covering monthly data for almost 27,000 managers across 48 countries and 32 sectors for January 2019 to December 2020, we find support for the threat-rigidity hypothesis. During the first lockdown, directive leadership increased significantly. We also find that this relationship is moderated by COVID-19 deaths per country, the sectoral working from home potential, and the organizational level of management. Our findings provide new evidence how large exogenous shocks like COVID-19 can impact leadership behavior.

ABSTRACT

Due to the COVID-19 crisis, managers and employees in many organizations suddenly are forced to work from home. Although working from home (WFH) is not a new phenomenon, it is new in its current scale and scope because of COVID-19. Against this background, we investigate the effect of WFH during the COVID-19 crisis on changes in leadership behaviors, and associated changes in perceived manager quality and productivity, at different hierarchical levels in organizations. Based on the literature, we develop two predictions in opposite directions. On the one hand, implementing WFH may force managers to show less direction and control and especially more delegation. On the other hand, research into the effects of exogenous shocks such as COVID-19, suggests that managers may become more controlling and delegate less. Consistent with the first prediction, we find that managers perceive they execute significantly less control and delegate more. Employees also perceive a significant decrease in control, however they perceive on average no change in delegation. Furthermore, and in line with the second prediction, employees of lower-level managers even report a significant decrease in delegation. Finally, our results show that increased delegation is associated with increased perceived productivity and higher manager quality. Together, these results suggest that in the context of the COVID-19 crisis, the effectiveness of WFH might be hampered by the fact that required changes in leadership behaviors, in particular in delegation, are difficult to realize in times of crisis.

ABSTRACT

The behavioral approach to leadership, which has introduced leadership styles, has been of great importance to the leadership field. Despite its importance, scholars have recently argued and demonstrated that these styles have various conceptual, methodological, and empirical limitations that could hamper further development of the leadership field. Consequently, they have called for alternative approaches to study leadership. We argue that taking a configurational or person-oriented approach to leadership behavior, which focuses on ideal-type configurations of leadership behaviors to identify leadership archetypes, offers such an alternative. We demonstrate the potential of such an approach via the use of archetypal analysis, for a dataset of 46 behaviors across 6 leadership styles, including more than 150,000 respondents. Our results offer a clear indication for the existence of archetypes of leadership. We also suggest how the resulting archetypes can get a meaningful interpretation, and discuss implications for future research.

ABSTRACT

More and more women are breaking the glass ceiling to obtain positions of power. Yet with this rise, some women experience threats to their power. Here we focus on women's perceived threats to the stability of their power and the degree to which women feel they do not deserve their power positions, as reflected in their impostor feelings. The present research identifies key workplace characteristics that are associated with these internalized power threats with survey data collected among 185 women in high-power positions. We find that negative workplace experiences (i.e., gender discrimination, denigrating treatment, lack of cultural fit, and lack of mentoring) are associated with a greater sense of power threat, which in turn relates to adverse workplace outcomes (i.e., reduced job satisfaction and increased emotional exhaustion and opting-out intentions). With this unique sample of high-powered women, our findings help illustrate the forces that make women experience power as precarious, thereby shedding light on the disadvantages these women face. We provide suggestions on how to reduce women's internalized power threats.

ABSTRACT

Multisource feedback is important for leadership development and effectiveness. An important asset of such feedback is that it provides information about the self-other agreement between leaders and observers. Self-other agreement relates to several positive individual, dyadic, and organizational outcomes. Given the increasingly intercultural context in organizations, it is imperative to understand whether and how cultural distance between leaders and observers relates to self-other agreement. We hypothesize that cultural distance within leader-observer dyads is negatively associated with self-other agreement. Moreover, we expect that this relationship is stronger for leader-superior than leader-subordinate dyads. We use a unique multi-cultural dataset of 7,778 leaders (52 nationalities) rated by 22,997 subordinates (56 nationalities) and 10,132 superiors (54 nationalities) to test our hypotheses. Results confirm that cultural distance is negatively associated with self-other agreement; we show that this relationship is driven by increased self-ratings and by reduced other-ratings. In addition, we find that these results are more pronounced for leader-superior than for leader-subordinate dyads. Implications for the theory and practice of self-other agreement and multisource feedback are discussed.

ABSTRACT

The impostor "syndrome" refers to the notion that some individuals feel as if they ended up in esteemed roles and positions not because of their competencies, but because of some oversight or stroke of luck. Such individuals therefore feel like frauds or "impostors." Despite the fact that impostor feelings are often linked to marginalized groups in society, to date, research predominantly approaches this phenomenon as an issue of the individual: pointing toward individuals for the roots and solutions of the "syndrome." Drawing from a rich body of social and organizational psychology research, in this perspectives piece, we propose a shift in how scholars conceptualize and empirically examine this phenomenon. Instead of framing the insecurities of individuals belonging to marginalized groups solely as a problem that arises within these individuals, we argue that it is critical for future research to consider the important role of the environment in eliciting their impostor feelings as well. By doing so, we can address the contextual roots of individuals' impostor feelings, and offer more structural and effective solutions.

ABSTRACT

This paper examined the existence of gender differences in the degree to which leaders' perceptions of successor potential is influenced by interpersonal fit. In Study 1 (N = 97 leaders, N = 280 followers), multi-source field data revealed that for male leaders, ratings of followers' potential as successors were positively related to interpersonal fit, measured by the degree to which followers' saw their leadership as being close and interpersonal (i.e., being coaching, transformational, and leading by example). For female leaders, these relationships were absent, suggesting that they are less influenced by interpersonal fit. In Study 2 (N = 311 leaders), a scenario study provided causal evidence that male leaders rated potential successors more positively when they perceived greater interpersonal fit with followers, whereas female leaders' successor ratings were not informed by perceptions of fit. We discuss the theoretical and practical implications for gendered leadership successor perceptions in organizations.

ABSTRACT

Common stereotypes hold that men and women differ strongly in their attitudes toward sex and that such differences are amplified by social power. In contrast, an emerging literature suggests that social power affects both sexes similarly, thus potentially attenuating differences between the sexes. Four samples obtained in the Netherlands, the U.S., Britain, and South-East Asia (total N = 1985) test the effect of social power (operationalized as self-reported amount of power over others at the work place) on validated self-report measures of sexual assertiveness and sexual esteem. Across all samples, power was associated with greater sexual assertiveness and sexual esteem-equally for men and women. Furthermore, effects of power were larger and more consistent than differences between men and women. These findings add to an emerging literature, suggesting that often-observed differences between male and female sexuality actually reflect power differences. This suggests that such differences decrease with greater social equality.

ABSTRACT

Research overwhelmingly shows that facial appearance predicts leader selection. However, the evidence on the relevance of faces for actual leader ability and consequently performance is inconclusive. By using a state-of-the-art, objective measure for face recognition, we test the predictive value of CEOs' faces for firm performance in a large sample of faces. We first compare the faces of Fortune500 CEOs with those of US citizens and professors. We find clear confirmation that CEOs do look different when compared to citizens or professors, replicating the finding that faces matter for selection. More importantly, we also find that faces of CEOs of top performing firms do not differ from other CEOs. Based on our advanced face recognition method, our results suggest that facial appearance matters for leader selection but that it does not do so for leader performance.

ABSTRACT

The current research explores why people desire power and how that desire can be satisfied. We propose that a position of power can be subjectively experienced as conferring influence over others or as offering autonomy from the influence of others. Conversely, a low-power position can be experienced as lacking influence or lacking autonomy. Nine studies show that subjectively experiencing one's power as autonomy predicts the desire for power, whereas the experience of influence over others does not. Furthermore, gaining autonomy quenches the desire for power, but gaining influence does not. The studies demonstrated the primacy of autonomy across both experimental and correlational designs, across measured mediation and manipulated mediator approaches, and across three different continents (Europe, United States, India). Together, these studies offer evidence that people desire power not to be a master over others, but to be master of their own domain, to control their own fate.

ABSTRACT

In two scenario-based studies, we found that women and men evaluate glass-cliff positions (i.e., precarious leadership positions at organizations in crisis) differently depending on the social and financial resources available. Female and male participants evaluated a hypothetical leadership position in which they would have both social and financial resources, financial resources but no social resources, or social resources but no financial resources. Women evaluated the position without social resources most negatively, whereas men evaluated the position without financial resources most negatively. In study 2, we found that women and men considered different issues when evaluating these leadership positions. Women's evaluations and expected levels of influence as leaders depended on the degree to which they expected to be accepted by subordinates. In contrast, men's evaluations and expected levels of acceptance by subordinates depended on the degree to which they expected to be influential in the position. Our findings have implications for the understanding of the glass-cliff phenomenon and gendered leadership stereotypes.

ABSTRACT

PURPOSE: Several studies have shown that the traditional stereotype of a "good" manager being masculine and male still exists. The recent changes in the proportion of women and female managers in organizations could affect these two managerial stereotypes, leading to a stronger preference for feminine characteristics and female leaders. This study examines if the gender of an employee, the gender of the manager, and the management gender ratio in an organization are related to employees' managerial stereotypes. DESIGN/METHODOLOGY/APPROACH: 3229 respondents working in various organizations completed an electronic questionnaire. FINDINGS: The results confirm our hypotheses that, although the general stereotype of a manager is masculine and although most prefer a man as a manager, female employees, employees with a female manager, and employees working in an organization with a high percentage of female managers, have a stronger preference for feminine characteristics of managers and for female managers. Moreover, we find that proximal variables are much stronger predictors of these preferences than more distal variables. IMPLICATIONS: Our study suggests that managerial stereotypes could change as a result of personal experiences and changes in the organizational context. The results imply that increasing the proportion of female managers is an effective way to overcome managerial stereotyping. ORIGINALITY/VALUE: This study examines the influence on managerial stereotypes of various proximal and distal factors derived from theory among a large group of employees (in contrast to students).

ABSTRACT

Data from a large survey of 1,561 professionals were used to examine the relationship between power and infidelity and the process underlying this relationship. Results showed that elevated power is positively associated with infidelity because power increases confidence in the ability to attract partners. This association was found for both actual infidelity and intentions to engage in infidelity in the future. Gender did not moderate these results: The relationship between power and infidelity was the same for women as for men, and for the same reason. These findings suggest that the common assumption (and often-found effect) that women are less likely than men to engage in infidelity is, at least partially, a reflection of traditional gender-based differences in power that exist in society.

ABSTRACT

How does power affect behavior? We posit that this depends on the type of power. We distinguish between social power (power over other people) and personal power (freedom from other people) and argue that these two types of power have opposite associations with independence and interdependence. We propose that when the distinction between independence and interdependence is relevant, social power and personal power will have opposite effects; however, they will have parallel effects when the distinction is irrelevant. In two studies (an experimental study and a large field study), we demonstrate this by showing that social power and personal power have opposite effects on stereotyping, but parallel effects on behavioral approach.
