The global recession has forced the Finnish forest industry to carry out major restructuring activities. Employees have faced different kinds of restructuring, mainly aimed at reducing staff and production. Many studies have shown the negative consequences of restructuring on employee well-being by using negative, ill-health indicators. Our aim is to examine the extent to which change appraisal influences both the negative and positive aspects of work-related well-being among employees who continue working in the organization after the restructuring process. We also examine the role of different actors (top management, immediate supervisor, employees themselves) in how the change is appraised. The study investigated blue-collar employees working in the Finnish forest industry during a period of extensive transition (2008-2009). All six participating factories underwent restructuring between baseline and the follow-up survey (n=369). After adjustment for gender, age and baseline well-being, negative change appraisal increased the risk of experiencing more stress and less work enjoyment. Negative change appraisals thus also damaged the positive, motivational aspects of employee well-being. The results showed the importance of offering employees the opportunity to participate in the planning of changes related to their work as regards positive change appraisal.

RESUMO

In this study an intervention to improve work processes in air traffic control (ATC) is evaluated. The background was the Finnish air traffic controllers' strike of 1999. The old ways of thinking and acting did not support development of ATC prompting a need for a new kind of working culture in the organisation. Several actions were started. In one of these, ATC work processes were modelled by personnel and development plans concerning work were delivered to top management. Different actors (management, trade union, stakeholders) were interviewed before (n=16) and after the project (n=7). The intervention supported systematic co-operation between different actors in the organisation. However, a follow-up revealed that only a few participants had adopted the idea of continuous work development. Mastery of human factors is crucial in a high reliability work environment such as ATC. But how is the analytical and co-operative aspect kept alive in an organisation that is run by strict international regulation and has a strong technical competence, but is not that strong in collaborative and human aspects?

OBJECTIVES: The objective of the study was to investigate the content, criterion, and construct validity of a single-item measure of stress symptoms. Such a concise measure would be useful in monitoring stress at work. The criteria for validity were convergence with conceptionally close measures, the plausibility of associations with health and work characteristics, and the power to discriminate between groups. METHODS: Four sets of independent cross-sectional data were used. The first data set, from Finland Post, comprised symptoms of ill health and mental resources (N=1014). The second, from four Nordic countries, included well-known validated scales on exhaustion, mental health, sleep, vitality, and optimism, and therefore the convergence between the measures could be studied (N=1015). The third, from a metal factory, included three indicators of health and four work characteristics (N=773). The fourth, representing the Finnish working population, described group differences in stress symptoms (N=2156) and allowed comparison with a study on emotional exhaustion in the working population. Distributions, correlations, and factor analysis were used for the study. RESULTS: The stress-symptoms item converged with items on psychological symptoms and sleep disturbances and with validated measures of well-being. It had theoretically grounded associations with indicators of health and psychosocial work characteristics, and it discriminated between gender and age groups and industrial branches in accordance with the validated emotional exhaustion scale. CONCLUSIONS: The stress-symptoms item showed satisfactory content, criterion, and construct validity for group-level analysis. It is suggested that the longer scales used to measure psychological stress can be replaced with it in survey research.
